The article that I chose to review is titled: “The Role of Support for Transgender and
Nonbinary Employees: Perceived Co-Worker and Organizational Support’s Associations with
Job Attitudes and Work Behavior” by Cancela, D., Hulsheger, U.R., & Stutterheim, S.E., 2021.
This article is about an online survey that was conducted to investigate “how perceived coworker support relates to job attitudes and work behavior” for transgender and nonbinary
employees and “whether these relationships were mediated by perceived organizational support”
(Cancela et al., 2021). In this review, I will cover the reasons why I chose this article, the key
strategic message as it pertains to the study of organizational behavior, and which organization
dynamic concept from our text is reflected in the article.
“Diversity refers to the ways in which people are similar or different from each other”
(Bauer & Erdogan, 2012, p. 49). Diversity plays such a huge role in the workplace, especially
now that technology has made it easier for organizations to hire people from different countries
for remote positions. Organizations must manage diversity in the workplace due to age, gender,
and nationality, but now thanks to globalization, organizations must also consider different
languages, cultures, and time zones. I chose this article because it discusses another group that
organizations must consider when crafting nondiscrimination policies. “Lesbian, gay, bisexual,
transgender, and queer (LGBTQ) employees often suffer from substantial discrimination at
work, with transgender and nonbinary (TNB) individuals reporting the highest prevalence of
workplace discrimination (Mallory, Herman, & Badgett, 2011 as cited in Cancela et al., 2021).
The article discusses how some organizations are still struggling to address the issues that
LGBTQ and TNB people face in the workplace. This is an increasing concern that affects all
organizations and I feel that it is important for us to read and learn how we can recognize, train,

and amend policies and procedures to include this group of people. If we can train employees to
understand, respect, and support each other regardless of age, gender, sexual orientation, and
nationality, we will have a stronger team resulting in increased workplace satisfaction,
productivity, performance and decrease employee turnover and possible litigation. Studies show
that “companies with a diverse workforce are 35% more likely to experience greater financial
returns” and “70% more likely to capture more markets” (Stahl, 2021, para. 1).
“Surveys are one of the primary methods management researchers use to learn about OB
[organizational behavior]” (Cancela et al., 2021, p. 17). The article discusses the results of a
survey that was conducted to see if there is a direct relationship between a TNB employee’s job
satisfaction, attitudes, and behaviors and their perceived treatment from co-workers and whether
the support from the organization would help mediate this. The survey reported that TNB
employees reported greater job satisfaction, commitment, positive work behaviors, and attitudes
when they felt supported from their co-workers and the organization. The study also revealed
that the lack of support resulted in counterproductive work behavior, job anxiety, and increased
turnover intentions. This is also probably due to their feelings of organizational injustice. When
people feel that they are being treated unfairly, their work performance and motivation will also
decrease. This study confirms the importance of organizational support for TNB employees.
Most organizations have some discrimination policies and procedures in place; however,
they are not specifically designed towards TNB employees. Sawyer and Thoroughgood (2017),
have recommended more practices that organizations can adopt that are geared towards
supporting TNB employees (as cited in Cancela et al., 2021, p. 54):
“1) Create organizational nondiscrimination policies that include gender identity and
expression. 2) Institute diversity training that includes gender identity and expression, as

well as material that outlines the difference between sexual orientation and gender
expression. 3) Create inclusive bathroom policies to incorporate the full spectrum of
gender expression. 4) Institute gender neutral dress codes. 5) Ensure that benefits are
offered for individuals undergoing gender transition. 6) Increase employee contact with
members of the transgender community. 7) Incorporate gender expression inclusivity
across organizational functions.”
Bauer & Erdogan (2012) suggests that companies can support LGBTQ and TNB employees by
offering benefits to partners of same sex couples. This is huge in showing that the organization is
supportive, and these types of programs will increase job satisfaction and create high levels of
organizational commitment.
Support from the organization is extremely important, but even more important is
training for employees. Diversity training for employees will increase awareness, mindfulness,
compassion, and acceptance. Training should occur at least annually to ensure that the
information is fresh and foremost in everyone’s minds. It is important to create a work
environment that is accepting and respectful of all people. This plays a huge role in employee
happiness, satisfaction, and commitment. Employees that get along and feel respected from their
co-workers and managers will build relationships based on trust. “Diversity training is about
embracing differences among employees and welcoming fresh perspectives to contribute to your
organization’s growth” (Hurix, 2020, para. 3). Diversity training ensures that everyone is treated
equally and fairly and will also help organizations boost creativity, become more innovative and
competitive in the market.
The study of organizational dynamics includes learning and understanding diversity and
the role it plays in organizational motivation for the individual, the team, and the organization.

Diversity in the workplace means working with people from different age groups, gender,
nationality, sexual orientation, and culture. Diversity helps with innovation and creative solutions
thanks to the different ideas and perspectives that occur from a diverse group. This can give
organizations a competitive advantage and increase productivity and job satisfaction. One group
that is still facing some struggles are the LGBTQ and TNB individuals. Even though more
people and organizations are becoming more aware of these individuals, struggles still occur.
Studies show that organizations that put policies and procedures in place to accept and support
TNB individuals will see an increase in job satisfaction, behaviors, and attitudes. Training and
education to recognize and support differences in diversity will increase the individual
performance because the person will feel accepted and supported. It will increase the team’s
performance due to the willingness and acceptance of each other’s ideas and will increase
cohesiveness and collaboration. It will increase the organization’s productivity and competitive
advantage and decrease employee turnover.
